簡介:山東大學碩士學位論文飯店企業(yè)激勵與約束機制研究從委托代理理論的視角姓名陳方英申請學位級別碩士專業(yè)旅游管理指導教師宋振春20060403山東大學碩士學位論文摘要企業(yè)管理的核心問題是人的問題,即如何調動人的積極性的問題,說到底,就是激勵問題。有效的激勵與約束機制的建立和運作能給企業(yè)帶來活力、競爭力,是一個企業(yè)成長的關鍵。社會化大生產下精細的社會分工和高度的專業(yè)化,使飯店企業(yè)內部形成了細密的委托一代理鏈。飯店產品的生產和銷售是在員工與顧客的互動中完成的,基層員工作為最終代理人和企業(yè)利潤的最后創(chuàng)造者,是否發(fā)揮最大潛能努力工作,抓住與顧客接觸的“真實瞬間”,增加顧客的感知服務質量,這對顧客滿意度的提高以及企業(yè)的生存和發(fā)展至關重要。因此,本文從委托一代理理論的視角,以管理者為委托人,員工為代理人,建立飯店企業(yè)激勵與約束機制的數學模型,并通過實證研究驗證模型的合理性和科學性,探討模型在飯店企業(yè)的具體應用,從定量和定性兩個方面研究飯店企業(yè)提高員工努力度及激勵約束機制設計的一般規(guī)律,豐富和完善現有的激勵理論,為飯店企業(yè)實現高效的人力資源管理提供依據?;谖幸淮砝碚摻⒌募钆c約束機制模型,本文針對飯店基層員工設計了薪酬、工作本身、職業(yè)發(fā)展3個激勵因素和管理制度、人員督導、現代化設備使用3個約束因素進行實證研究。結果表明與傳統(tǒng)的激勵機制或約束機制相比,建立均衡的激勵與約束機制,把兩者同時納入報酬合同是提高努力度的最佳辦法。激勵因素方面第一,對工作本身意義的認識是員工自覺提高努力度的源泉和基礎。管理者在招聘和使用員工時,要注重員工的擇業(yè)價值觀與企業(yè)的價值觀匹配,員工的工作與工作崗位匹配。第二,職業(yè)發(fā)展空間是激勵員工努力工作的重要因素。飯店應該根據每一位員工的特點為其制定職業(yè)發(fā)展生涯計劃,富有激。勵性的培訓應該既考慮企業(yè)發(fā)展,又要兼顧員工個人職業(yè)發(fā)展需要,以達到企業(yè)發(fā)展和個人發(fā)展的高度統(tǒng)一。這種基于“可雇性”的雇傭契約,體現了飯店與員工之間“忠誠互惠”的新型委托一代理關系。第三,飯店目前的薪酬體系缺乏激勵效應,管理者應該通過加大可變工資的比例、引入寬帶薪酬理念和采取彈性福利制等方法對薪酬制度進行改革,構建富有激勵導向的科學合理的薪酬管理體系,節(jié)約飯店的人工成本,滿足占飯店絕大多數的非管理者的需求,保證員工從薪酬管理中獲得經濟上的、心理上的滿足。4約束因素方面第一,人員督導能有效提高員工的努力度,受到代理人的歡

簡介:西南財經大學碩士學位論文我國上市公司股利政策研究基于代理成本視角姓名肖萍申請學位級別碩士專業(yè)企業(yè)管理指導教師王幼軍20060401舉派發(fā)現金股利,另一方面又增發(fā)股票,配股。上市公司股利分配存在的諸多問題,從一個側面反映出我國資本市場的不成熟。股利分配既關系到公司股東,債權人的切身利益,也關系公司的長遠發(fā)展。同時,上市公司的股利分配還有著極強的關聯(lián)效應和經濟后果,股利的公布常常會帶來證券市場行情的波動,因此,一直成為人們關注的焦點。股利分配的規(guī)范與否不僅是上市公司的內部問題,他也關系到整個證券市場的規(guī)范運作和國民經濟的健康發(fā)展,加強股利政策的研究和股利分配的監(jiān)管,對于保護廣大投資者的利益,促進上市公司的科學管理以及證券市場的健康發(fā)展都有著重大的理論意義和現實意義。本文從介紹股利及股利支付形式入手,分析了股利政策和相關理論并總結了股利政策制定的影響因素。在對比了中西方股利政策實踐的基礎上,分析了我國股利政策不規(guī)范的原因。針對這些原因,本文從代理成本視角,通過對代理成本表現形式要素作較系統(tǒng)的探索,來研究影響現金股利以及股利政策的代理成本指標。最后,針對研究所得出的結論,提出規(guī)范上市公司股利政策的相關建議。二、主要內容本文共分為四章。第一章,關于股利及股利政策的相關理論文章首先解釋了股利的概念,分析了股利的具體支付形式,包括現金股利、股票股利、股票回購以及我國特有的公積金轉增資本和配股。其次,文章解釋了股利政策的概念,并闡述了四種股利政策的概念,優(yōu)缺點及適用范圍。接著,按時間順序分析了股利政策相關理論,包括在手之鳥理論,MM毆利無關論,稅收差異理論,信號傳遞理論,追隨者效應理論和代理理論。在分析股利理論的基礎之上,討論了股利政策制定的影響因素,包括法律,契約,公司管理及股東等方面。第二章,股利政策實踐本文對國外以及我國股利政策實踐進行了對比。西方國家上市公司股利分配的以現金股利為主,大多數公司都哭用穩(wěn)定的股利發(fā)放政策。稅收對于股利政策影響較為明顯,而毆利政策本身作為上市公司

簡介:北京交通大學博士學位論文基于虛擬企業(yè)模式的我國運輸代理業(yè)合作發(fā)展研究姓名馬軍申請學位級別博士專業(yè)交通運輸規(guī)劃與管理指導教師楊肇夏劉軍20060901北京交通大學博士學位論文也為我國運輸代理業(yè)的合作發(fā)展提供了理論依據。對于運輸代理聯(lián)盟合作伙伴的選擇機制的研究,本論文利用定量和定性相結合的方法,在貝葉斯概率事中判斷選擇的方法基礎上,結合博弈原理提出了博弈分析的方法,從而彌補了已有研究中只重視事前的定性或定量分析的不足。對于利潤分配及風險分擔機制的研究,論文在分析合作各方的風險態(tài)度,風險分擔和收益分配這三者之間關系的基礎上,從運輸代理聯(lián)盟的特點出發(fā),利用博弈論的委托代理理論闡明了運輸代理聯(lián)盟的分配機制的機理。最后,針對三種不同的聯(lián)盟形式,分別給出了相適應的分配激勵機制對于協(xié)調及溝通的治理機制的研究,本論文利用交易費用理論分析了運輸代理聯(lián)盟治理結構的特點,提出了自我治理包括經濟手段和信任手段和以貨代協(xié)會作為第三方的第三方治理這兩種治理模式本論文關于運輸代理業(yè)獨立地位的研究論述,’是對運輸代理有關理論研究的補充;而論文提出的運輸代理聯(lián)盟的合作發(fā)展模式,既是運輸代理業(yè)研究的一個新視角,又是對虛擬企業(yè)理論應用研究的補充。關鍵詞運輸代理;虛擬企業(yè);交易費用;博弈論;規(guī)模;聯(lián)盟;治理機制;貨代協(xié)會Ⅱ
